Abstract:

This research presents an integration of past research and theory that models the impact of key organizational communication variables in their role as moderators to the relationship between extra role time (defined as individual initiative OCB specific to time spent on task) and employee burnout. Two theoretical frameworks, social information processing theory (Salancik & Pfeffer, 1978) and uncertainty reduction theory (Berger & Calabrese, 1975), were drawn upon in considering the role of organizational messages to employees and the function of these messages in the burnout process. In a study of 461 high school speech and debate coaches, perceived organizational support and psychological contract fulfillment were tested as messages from the organization to the employee regarding an employee’s value to the organization and were found to moderate the relationship between extra role time and burnout.
