Abstract:

This paper aimed at contributing to a more integrated theory of organizational socialization by studying how various socialization tactics could influence communication antecedents, factors and behaviors related with knowledge transfer at this transition stage. It attempted to answer an important but not well researched question: How could organizational socialization tactics encourage newcomers’ proactive socialization behaviors to retrieve information? The proposed new framework also addresses the great lack of research on the role played by veteran members in knowledge transfer during organizational socialization. This paper then developed a conceptual framework and a set of propositions on how different combinations of socialization tactics could facilitate organizational newcomers’ and veteran members’ communication to optimize knowledge transfer. Limitations are discussed and suggestions are offered for further studies in this direction.
